Hiring Rock Star Talent is Not Always Best Practice - Spark HireAs a former recruiter, Ive conducted hundreds of interviews and filled dozens of open positions for large cap companies. My experience in the space has taught me many things about identifying the right talent, but there are three that matter mostThe most expensive applicant is elend always the most qualified one for the job.Being overqualified for a job on paper doesnt mean a candidate will actually be able to do the work once he or she is in the role youve posted for (there are many different reasons for this that Id like to get into another time).Hiring the Rock Star applicant (i.e. the ultra-experienced, high potential candidate with all the right skills who also just-so-happens to be a cultural fit) is not always the best business decision.The last point is the one I want to talk about today.We have a tendency as talent professionals to want to hire Rock Stars. We do this because of a strong desire to provide our bus inesses with the best talent, and its natural to assume best talent is strongly correlated with best experience/skills/potential for development/cultural fit/etc. Hiring great people also reflects well on us as recruiters, and when the people we source perform well in their jobs this (by extension) pays dividends for us over the course of our careers.In practice, however, always hiring great talent when only adequate is needed can lead to turnover issues. This is because there are only so many promotions available and so much room in the budget for merit payouts. Put another way If a company has more talent than it can reward for high performance (via either monetary incentives or promotions) then it wont be able to retain all of that talent for very long. Intrinsic rewards are a valuable tool to engage employees, but particularly when dealing with high performers they only go so far.This is why its important that hiring managers partner closely with HR to monitor bench strength a nd develop succession plans for key roles. The cost of replacing a departing employee can be extremely high, and the higher up in the organization one moves the more expensive it gets.This is why Continuity Players employees that are happy in their current role and not looking for additional progression are critical linchpins in any organization. Its important not to undervalue employees that are good at their jobs and content with where they are. Robert Fulton Robert Fulton Robert FultonOvercoming several failures early in his career, American engineer and inventor Robert Fulton (1765 1815) is credited with developing the first successful commercial steamboat in the early1800s.Fulton welches born near Lancaster, PA, on November 14, 1765. At an early age, he was known to enjoy building mechanical devices. Some legends say he built roman candles, rockets, and a hand-propelled paddle wheelboat. As a teenager, his interests turned to species and at the age of 18 he moved to Philadelphia, where he was able to support himself through sales of portraits and technical drawings. At the age of 21, Fulton traveled to London to study painting with family friend Benjamin West, who was one of the leading American painters living in England. Fulton met with limited success as a painter and the publics response to his work was disappointing.During this period, England was in the midst of its industrial revolution and Fulton was impressed wi th the many engineering feats that were being accomplished, particularly in the areas of canals, mines, bridges, roads and factories. Still living in England, he focused his creativity on current engineering challenges and became involved in a project to design a canal system to replace the conventional locks that were in use at the time. He was granted an English patent in 1794 for his first invention ? a double inclined plane system for hauling canal boats over difficult terrain. He later developed plans for cast iron aqueducts and invented a mechanical dredge to speed the construction of canals. His work with inland waterways culminated in a publication in 1796, entitled Treatise on the Improvement of Canal Navigation.Robert Fultons NautilusIn 1797, he traveled to Paris to continue his research on canal construction, but soon became intrigued with the idea of building plunging boat, a precursor to the modern submarine. Fulton sought funding for the project from the French governm ent, which was at war with England, proposing to build a submarine-like ship that could be used to place powder mines on the bottom of British warships, somewhat like a torpedo. The French agreed, and Fulton launched the first submarine, the Nautilus, at Rouen, France. Although the ship performed well during testing, it wasnt fast enough to engage the nimble sloops of the British navy and the program was scrapped. He later tested several military inventions for the British government but met with limited success as well.Seemingly undauntedby these failures, Fulton refocused his engineering creativity on the use of steam power. While in Paris, Fulton met Robert Livingston, the American foreign minister to France who also owned a twenty-year monopoly on steam navigation in New York state. After listening to Fultons ideas for a steam powered ship, Livingston agreed to a business partnership in 1802 that would provide Fulton with the resources necessary to build his ship. One year later , they launched a modest steam-powered boat on the Seine river that was based on the design of fellow American John Fitch, who seven years earlier had demonstrated his steamboat on the Delaware River at Philadelphia, but was unable to make it a commercial success. While Fultons steamship on the Seine River traveled at only 3 mph, he proved the technology could work with some modifications.In 1803, Fulton returned to New York to refine his steamship designs which were based on the paddle wheel for propulsion. After overcoming British export laws, he acquired a steam engine from an English company owned by James Watt, who received a patent for a powerful steam engine the same year Fulton was born. After four years of development, in 1807, Fulton launched the Clermont, a steam-powered vessel that made the 150-mile journey up the Hudson River from New York City to Albany in 32 hours at a speed of 5 miles per hour, reducing the usual sailing time by 64 hours. It became the first commerci ally successful steamship. In the following years, Fulton launched 13 more steamships, including the Demologus, the first steam powered war ship.Fulton died of pneumonia in New York City at the age of 49. The International Radiotelephony Spelling Alphabet (IRSA) was created by the International Civil Aviation Organization (ICAO) to help decipher similar sounding letters and numbers between different countries and organizations. Phonetic Alphabet in the Military The phonetic alphabet is a list of words used to identify letters in a message transmitted by radio, telephone, and encrypted messages. The phonetic alphabet can also be signaled with flags, lights, and Morse Code. When on the radio, spoken words from an approved list are substituted for letters. For example, the word Army would be Alfa Romeo Mike Yankee when spelled in the phonetic alphabet. This practice helps to prevent confusion between similar sounding letters, su ch as m and n, and to clarify signals communications that may be garbled during transmission. In military missions, the use of the phonetic alphabet has been used to communicate with the chain of command as to what phase of the mission has been successfully performed.For instance, if a SEAL Team has arrived on the beach and were undetected to continue the mission, they may have designated that as the first waypoint and use the code word Alpha.It will tell the upper-level chain of command where they are and if they are on schedule. An early version of the phonetic alphabet appears in the 1913 edition of The Navy Bluejackets Manual. Found in the Signals section, it was paired with the Alphabetical Code Flags defined in the International Code. It is also among the most complex: a combination of mechanical components, four smartphones, and a custom printed circuit board attached to a 3D-printed chassis. One of the mechanical components releases a pound of multi-colored glitter from a cup embedded into the devices top. Basically, it consists of a motor and gear box attached to the cup, which faces upward, Rober said. When you spin it, the centrifugal acceleration then pushes the glitter outwards in a very uniform pattern. But Rober did not just want to fling glitter at thieves who stole his package. He wanted to humiliate them by posting their response in a video. That meant recording their expressions and cries as the glitter coated their pants and car seats. Working with an electrical engineer friend, Rober designed a printed circuit board that activated the four smartphones to record the action. When thieves opened the box, a mechanical trigger activated the circuit board. The printed circuit board was the brains of the operation, he said. It would know when the package was being shook, and it would send a message to the phones to start recording or stop recording. The circuit board also turns on a motor with a cam linked to the sprays push-down button. This releases the foul-smelling aerosol six times every 30 seconds. Rober theorized that the spray would force the thieves to toss the package so he could retrieve it before they opened it and found the smartphones. Rober was able to retrieve the phones and use their videos to make the video he posted on YouTube in December. Ive had a lot of stuff go viral, but nothing this overwhelming. She then asked two of her friends to pose as thieves, take the package, and open it. When Rober found out, he cut the two thieves out of the video and apologized on his Twitter feed. Rober also figured out a way to make a living off his notoriety. Three years ago, he began seeking sponsors for his videos. Now they include Audible, Brilliant, WIX.com, HelloFresh, Toyota Motor, Volkswagen Group of America, and NordVPN. The companies pay Rober a flat fee to make a short pitch about their products or servicesand sometimes a personal testimonialat the end of the sponsored clip. The fees offset the cost of producing the video. This is just an example of influencer marketing because I have a brand and people trust me, he said. So if I say nice things about their thing... in a lot of ways its a lot better than a TV commercial because they can track how well it does through referrals. The videos often include shots of items and technology he uses in his creations. Rober says those are unintentional and he does not get paid for them. Rober has turned his hobby into a gig that most engineers would envy. Working for sponsors could pay more than a typical mechanical engineering job, he said. Yet, even though he has a backlog of clients, his continued success depends on keeping his YouTube life a hobby. Creativity is such a precious little flame, Rober said. If youre not enjoying it, and youre feeling a lot of pressure and such, the flame goes out. Becoming a YouTube celebrity was never a goal, he said. He just wanted to convey the joy of mechanical engineering and science to people in ways that resonate with them. For him, a spectacle like his glitter bomb video, works best. For example, if you can tell a prospective buyer about future opportunities and how your employees are trained to take advantage of these opportunities, and tie it into expected future profits, you can make a compelling argument that adds value to your business. Similarly, if you can explain to a competitor who is considering buying your business how the economies of scale will lower the overall costs of both businesses, and the profit windfall this could create, you are much more likely to get the optimal price for your company. Leaving your Company to a Family Member Having a good understanding of business is important if you choose to pass your company to a family member as well. Not only will it help you determine the best candidate to take over, if you pass along not only the company but also your understanding of business, you will be doing all you can to ensure his or her success. Bear in mind, too, that when there is a successor, the fair value of the business can become a family issue, especially if the successor becomes the owner. Others in the family will have to be convinced that their payouts are adequate compensation for their loss of the benefits and income from the business. In addition, the more you know about business - including issues like taxation, asset protection, and prospects for the future - the smoother the transition will be for you, your family, and the business. Closing Down your Business If you choose to close your business down, you must remember that your business assets have value and should accordingly be sold for as much as possible. In addition, knowing accounting and the difference between book value and market or replacement value can mean more money in your pocket. The point is that just because youre closing down your business doesnt mean the business assets dont have value, and the more you know about business the easier it is to determine which of those assets have value, what that value is, and who would pay the most. Sustaining your Companyâs DNA One of the basic facts of business is that successful businesses are invariably built on the relationship between a company and its customers. Most successful owners realize this, and when they can show prospective buyers their employees have good relationships with their customers it increases the good will or blue sky value of their companies. If, for example, when selling your business you can give the buyer confidence that it will continue to run as it has in the past, even without you, the higher your payout is likely to be. However, if you dont show a buyer that you understand the importance of people and processes in operating the business, it will likely be viewed as a flaw and probably result in a lower price being offered. Similarly, if your employees are poorly trained and exhibit unprofessional attitudes, a prospective buyer is likely to pick it up quickly, and to take it into consideration in making an offer, to your detriment. The point, of course, is that the more you know about business, and the more you make sure your people act the way they should to foster success, the more likely you are to realize the greatest amount possible from the sale of the company. Your employees also play a critical role when succession is involved. No successor wants to lose good employees, their knowledge of how the business operates, or the relationships they have with customers. The best way you can avoid this is to do all you can to make sure the employees do not feel threatened by the change and to make your successor understand the importance of upholding the companies DNA. How to Exit Gracefully It is also essential that you give your successor the room to develop his or her own relationship with the key employees as well as with the rest of the staff, and not cast too large a shadow to generate business success. Review Your Accomplishments At the end of each day, set aside time- even if only five minutes- to write down what you achieved in the previous eight (or nine, or 10) hours. âYour team members and clients are too busy to notice your daily victories, so itâs important to take a brief moment for self-congratulations,â says William Arruda, author of Ditch, Dare, Do: 3D Personal Branding for Executives. âItâs a great confidence builder, and it helps you quantify and assess your strengths.â And donât worry if you only checked minor items off your list. The bigger wins canât happen without them. This short activity can give you a feel-good boost and help reinforce that you were productive. Even if it was only somewhat productive. Because letâs be real- believing you got nothing done isnât a warm and fuzzy feeling. Instead, it makes you want to shove your face into your couch and crawl under a blanket of shame. Get Ready for Tomorrow I spend a lot of my leisure time contemplating my giant to-do list. Rather than relaxing and partaking in activities I enjoy, I let the tasks consume my every thought. Itâs not necessary for me- or you- to do this. Before you go home, prepare yourself for tomorrow. Outline your main action items that need to be completed. And review whatâs on your schedule, too. Are there any meetings to prep for? Any deadlines to meet? Form your list with those things in mind. Tonight, youâll feel less burdened because youâll know exactly what direction you need to head in upon returning. No longer will you have to waste your evenings thinking about it. Iâve started doing this and, let me tell you, it makes me feel better at the beginning and end of each day. My Google doc remembers (and keeps track of) the important things, so I can be fully present when I catch up with those pesky New York housewives. 3. Organize Your Space In college, I usually couldnât sleep unless Iâd tidied up my room. The desk needed to be cleared, and all clothing had to be in drawers, the hamper, or at least hidden under my bed. Doing this made me feel more in control, less scattered, and like I was tying up the loose ends of my day into a nice little bow. The same goes for my office. When itâs more visually put together, so is my mind. I can head out the door feeling confident that Iâve taken care of anything that may have popped up spontaneously. (Plus, cleaning always makes me feel like Iâm âadultingâ a little bit better, which makes me feel relatively successful.) Iâm not saying to whip out the magic erasers and go all Mr. Clean here, but at least put things into piles and throw away any lingering trash. (If youâre the laziest, these tips will be right up your alley) You wonât leave feeling like youâve forgotten something, and tomorrow you wonât be taunted by the mess you walk into. 4. Have Something to Look Forward To Happiness isnât something that just comes to you. You have to put in the effort. You have to set yourself up for âhappiness success.â And one way of doing that is by scheduling things that youâll look forward to. When you do this, âyou bring happiness into your life well before the event actually takes place,â explains Gretchen Rubin, author of The Happiness Project (Revised Edition): Or, Why I Spent a Year Trying to Sing in the Morning, Clean My Closets, Fight Right, Read Aristotle, and Generally Have More Fun. âIn fact, sometimes the happiness in anticipation is greater than the happiness actually experienced in the moment.â Meet up with a friend or family member. The kindest thing you can do is give this person some space and engage them as you would the rest of the year (by talking about upcoming projects and secular hobbies).
